Introduction :
Frontline Advanced Practice Nurses (APNs) often encounter significant challenges when taking up managerial responsibilities in their daily practice. Although mandatory management training (MT) programs are provided by the authority, limited availability results in extended waiting periods—sometimes spanning years—to complete the full curriculum. Additionally, the varied clinical exposures and organizational cultures across different units result in distinct and specific management skill requirements among APNs. To address these issues, the departmental managerial team developed and implemented a customized management training program aimed at equipping local APNs with the necessary knowledge and skills to effectively handle managerial challenges.
Objectives :
(1)To identify learning needs and objectives from local APNs; (2)To establish the management training package based on the collected feedback; (3)To evaluate course effectiveness through self-rated competency
Methodology :
Feedback from local APNs highlighted several key management topics for inclusion in the training sessions: conflict management, complaint management, incident management, manpower planning and allocation, meetings organization and follow-up, and conducting effective appraisals.
Since May 2023, eight face-to-face training sessions have been conducted. These sessions were designed and facilitated by the department operations manager and ward managers. Delivery combined traditional classroom lectures—focusing primarily on management theories and essential knowledge for each topic—with interactive role-playing activities to practice skills, followed by group discussions. Besides, managers also provided onsite coaching to APNs in their natural work while they managed complaints or incidents, noting their approach, communication and resolutions tactics to identify areas of strength and improvement. Evaluation questionnaires were distributed to gather participant feedback on the course content and delivery, as well as to assess any self-reported improvements in competency related to the topics covered.
Result & Outcome :
A total of fifty-seven evaluation questionnaires were collected across the sessions conducted. Overall, participants expressed high satisfaction with the course design and delivery. Participants also reported improvements in self-rated competency across all assessed components, including capturing knowledge and concept on managerial topics, understanding and identifying related resources, establishing interpersonal or collaborative skills, developing competence in decision making, and raising self-awareness on ongoing self-assessment on competencies.
